At the start of September I noted that over the next few months I’d be sharing a series of insights and ideas from Gallup’s newest employee engagement report. If you missed the “what to expect” email, you can read it here.
Gallup’s global study uncovered why employees feel detached and disengaged from their companies or their work. I suggested a third “D-word’ – disillusioned. Whatever the experience, the report found that only 18% of employees are extremely satisfied with their employer, and 52% are still keeping an eye out for their next opportunity. The data compared the U.S. workforce with other countries around the world.
Thousands of employees were asked “What’s missing from your current work experience that would make you feel more connected to your employer?”. The answers fell into four clear themes that relate closely to the four leadership drivers I believe define an effective, self-aware leader.
To Move From Disillusioned to Delighted, Focus on Gallup’s Four Themes Behind Employee Detachment
🤝 Organizational Culture: Nearly a third of employees described their workplace as isolated or impersonal; it climbs to 44% for Gen Z and 41% for remote employees. Connection doesn’t happen by default, especially in hybrid environments. One of the key drivers of great self-aware leaders is their ability to create a positive and high-performing culture. This requires intentional design that includes shared routines, frequent feedback, and clarity about how someone’s role fits into the bigger picture.
💬 Leadership Transparency: Nearly three in ten employees said they lack clear, honest, consistent communication from their leaders. They’re not asking for every detail, they just want better visibility into decisions and the reasoning behind change. In times of uncertainty, ambiguity from leadership is one of the fastest ways to erode trust. Another driver of great self-aware leadership is how well leaders engage in effective behaviors like being transparent about things that are happening in the organization that people care about. Or having difficult conversations with them, or providing constructive feedback regularly.
🌱 Resource Investment: A quarter of employees said their organizations underinvest in people, pay, tools, or staffing. Employees notice when corners get cut, and they read it as a signal of how much their work is actually valued. Self-aware leaders understand the value of building a strong leadership bench and readying their staff to step into critical management and leadership roles when needed. That includes advocating for them and providing the resources they need to succeed in their roles.
📈 Performance Management: Fourteen percent of those studied said a lack of feedback, recognition, or development opportunities impacted their levels of engagement. Annual reviews are important, but effective, self-aware leaders actively develop individuals and teams. That includes knowing the strength and development needs of each direct report, and the team as a whole. It means providing ongoing feedback, and the mentoring and growth opportunities they desire, especially as roles keep changing.
Employees told Gallup they want to know what is expected of them; have access to the right tools and materials to get their job done; and receive mentoring, ongoing feedback, and opportunities for growth and development. Leaders who struggle most with engagement usually aren’t bad leaders, they just assume they’re already doing well in one of these four areas, when their team would rate them very differently.
Which of the four themes — culture, transparency, resourcing, or performance management — drives detachment in your organization? As a self-aware leader where will you focus to turn that detachment into delight?
Next newsletter we’ll cover Gallup’s findings on AI adoption and how self-aware leaders are guiding their teams through it without deepening the disconnection.
